中小学校长助手工作问题与对策研究 中文摘要: 校长助手即是指学校领导班子中除校长之外的,协助校长负责学校工作的其他班子成员。如何解决校长助手工作问题,是长期困扰教育系统的一个难题。校长助手工作问题实际就是校长和校长助手之间的消极矛盾和冲突问题。校长和校长助手在工作中难免产生矛盾和冲突,而且产生消极矛盾和冲突的比重相当大,这严重影响了学校的教育和管理工作,主要原因是校长一己独大的思想。校长所谓的个人的责任心排斥了校长助手的主人公地位;校长助手自身因素也同样不容忽视;另外,制度的不健全也是一个重要因素。但矛盾的解决主要应由校长负责,首先,校长应该尊重、信任校长助手,使其有职、有权,敢于负责,主动做好工作,这是最重要的前提。当然校长助手也应该自尊自重,尊重、支持校长,自觉维护校长的权威,平时相互之间应真诚相见,加强团结,不可拉帮结派,互相拆台。校长和校长助手从职责、制度上应是分的,但从思想、关系上应是合的。这样,即使有时对某些间题意见不一致,甚至争得面红耳赤,双方也能维护对方的威信,不抱成见,并诚心诚意地按正确的意见办。实践证明,尊重和信任是正确认识和处理校长和助手工作之间的矛盾,协调和谐地工作的最重要的条件。其次,转变校长和校长助手工作观念,加强学习培训,提高校长与校长助手综合素质,改革现行的校长及校长助手选拔任用体制,建立学习型领导班子,科学构建校长及校长助手的培训体系,加强制度建设,完善校长负责制是解决校长助手工作问题的基本对策。 关键词;校长 助手 冲突 成因 对策 Research on the Problems & Strategies of the Primary and Middle School Assistant Presidents Abstract: Assistant presidents, who serve as chief staff members directly under the supervision of the president, assist the president by handling school affairs. The issue, how to balance the assistants and the president’s relation in the work, presents the education system a debate for a long time. Inevitably, there will be some potential contradiction and conflicts between the president and his assistants. In practice, the situation that quite a large proportion of them have conflicts and potential contradiction has exerted negative impacts on the management of the school. The major reasons will be given as follows: the president tends to be self-centered and the so-called “individual responsibility” of president is incompatible with the active position of the assistants. In addition, the factors existing in the assistants themselves can not be ignored. Last but not least, the system’s defects, which exist objectively, should be taken into consideration when we search for the solution. However, to remove the contradiction, the most important premise is that the assistants can be in their positions and have the sense of power and responsibility, which is based on the president’s respect and trust. Yet the assistants must also be self-respected and support the president, protect the authority of the president. Moreover, since the management of a school is teamwork, it is essential for them to own team spirits and treat each other truly and sincerely. Any form of bloc, office politics and backstab are not allowed. It is widely acknowledged that division of labor with individual responsibility is reasonable, since sharing the work is also a form of cooperation. But they should have the common ideas of how to rule and manage the school and a good relationship should be established. Therefore, even when they can not agree or have totally different opinions on some issues, they still can respect each other without prejudice and choose the proper proposal to resolve the problem eventually. It has been proved in practice that respect and trust are the most crucial factors for them to eliminate the conflicts and to cooperate harmoniously. What’s more, the paper will present some other basic strategies to settle this problem: to shift the concept of both the president and the assistants through training; improve their comprehensive quality; reform the talent-select and recruit system; establish the study-oriented leading group; construct a scientific training system for the president and assistants; better the system construction and perfect the president’s individual responsibility system.
